SUMMARY:

With the increase in teleworking driven by information and communication technologies and health crises, organizations and researchers are seeking to understand their impacts on the well-being of teleworkers. In the public sector, where there tends to be high standardization and formalization, the challenge is to reconcile this structure with the autonomy required by teleworking. Federal Universities, still in the initial phase of implementing teleworking, face peculiar realities with regard to management practices and experiences with remote work teams. Understanding well-being at work in this context is essential for the health of workers and the success of organizations. The present research proposed as a general objective to verify the influence of autonomy at work and telepressure on the well-being at work of administrative technical employees in education under a teleworking regime. Considering the perception of these employees, the specific objectives consisted of describing the perceptions about the different dimensions of wellbeing at work, autonomy at work and telepressure; test the influence of autonomy at work in terms of method, schedule and criteria on positive affect, negative affect and fulfillment at work; test the influence of telepressure on positive affect, negative affect and fulfillment at work; describe experiences regarding the relationships between autonomy at work, telepressure and well-being at work. To achieve the objectives, field research was conducted, characterized as a survey, of a descriptive and explanatory nature, with a quali-quanti cross-sectional approach. The survey had validated scales on the constructs Well-being at work, telepressure and autonomy and socio-professional items. In addition, two open questions were made available to capture experiences regarding autonomy and the use of ICTs at work. Data was collected through the Google Forms platform. Descriptive analyzes and multiple linear regressions were used for quantitative data. For qualitative data, the analysis was categorical a posteriori. The sample included 216 respondents, belonging to seven Federal Universities, covering four regions of the country. The quantitative results confirmed the hypotheses that autonomy and telepressure influence well-being at work. In the case of negative affect, telepressure and schedule autonomy were part of the model. For positive affect, criterion autonomy was included in the model, followed by schedule autonomy and telepressure. As for achievement at work, autonomy of method, criteria and telepressure were the predictors. The qualitative results allowed us to describe and understand important aspects of the influence of autonomy and the use of ICTs in the context of teleworking in Federal Universities, highlighting as categories the (dis)advantages of teleworking, the (im)maturity of management and the devaluation of the career of administrative technicians in education. Regarding the reported experiences of using ICTs, there were categories related to ICTs seen as allies, ICT tormentors and 24/7 connectivity, highlighting the telepressure present in the teleworking arrangement. The research filled theoretical-methodological gaps in studies on teleworking and offered an in-depth analysis of the experiences of teleworkers, specifically Administrative Education Technicians at Federal Universities.
